Abstract
The retention of qualified doctors remains a significant challenge for public-sector hospitals in Pakistan. This study investigates the relationship between talent management (TM) and employee retention (ER), and employee engagement (EE) and job satisfaction (JS) are used as parallel mediating variables. The research is based on Social Exchange Theory, quantitative research, and the data collection methods used are doctors in the public sector of hospitals. The data analysis technique used is (PLS-SEM) with which the relationships proposed in the study are analyzed. The results indicate that TM is positively linked to the retention, engagement, satisfaction. In contrast, JS does not show significant direct or mediation relationships with ER, but EE as a mediating variable has significant mediation between TM and ER. These results indicate that EE is a key factor in establishing a strong link between TM and ER. The study not only enriches the literature of health care management but also has practical implications for hospital management and policymakers, highlighting professional development, advancement, organizational assistance and EE as potential instruments to enhance the retention of doctors in public sector hospitals in Pakistan.
